Perspective

Germany is not just another market — and the right hire is rarely just another CV.

With Sales.Bayern, I focus deliberately on critical sales and commercial roles — rooted in the Munich and Bavaria market.

Your search is handled by me. Personally.

Timing, structure and leadership often matter more than a profile on paper. My search work is not about volume — it is about identifying who can actually succeed in the specific market, team and leadership environment.

Local market knowledge

In sales, hiring mistakes become visible quickly. At the same time, markets, leadership cultures and operational expectations can differ significantly from one company to another.

That is why local market depth matters more than broad, generic reach.

For many years, I have recruited sales professionals and leaders in Bavaria — from field sales to senior leadership. I also bring nine years of leadership experience, managing teams of up to eight people.

Two perspectives shape my work: long-standing experience hiring sales professionals — and my own leadership responsibility.

This puts leadership, expectations and operational reality at the centre of the search — rather than evaluating a profile in isolation.

Why Bavaria

Bavaria is home to one of Germany’s strongest industrial and technology ecosystems — from global manufacturers to specialised Mittelstand companies, scale-ups and B2B technology businesses.

Sales.Bayern is deliberately rooted in this market. Successful hiring requires proximity to customers, leadership and the local realities that determine whether someone can succeed in a specific environment.

Local hiring context

What to know before hiring in Germany

Building a sales team in Germany comes with market specifics that are easy to underestimate from abroad.

01

Notice periods

Experienced sales professionals and leaders often have notice periods of three to six months. Search timing and realistic start dates therefore need to be considered early.

02

Compensation structures

Base salary, variable compensation and benefits are viewed as one package. In field sales, a company car can still be an important part of that package.

03

The best candidates are often not looking

Strong performers are rarely reached through job advertising alone. Direct, credible approaches matter — particularly for established sales and leadership roles.

04

Local commercial fit

German customers, especially in the Mittelstand, often value reliability, strong German-language skills and local presence alongside sales performance.

05

Vacation expectations matter

Benefits can influence a move just as much as salary. A candidate with 30 days of annual leave may be reluctant to accept a new role offering only 27.

06

Every person is different

A CV shows experience, not motivation. Understanding why someone would move — and whether the leadership style, expectations and culture fit — requires a personal conversation.

Understanding these factors early makes hiring decisions more realistic — and market entry easier to plan.

Search process

A structured search process — from briefing to successful hire.

Discreet, structured and grounded in the reality of the role. The goal is clarity — not activity.

  1. 01

    Briefing & market context

A structured briefing with HR and the relevant reporting line: role, expectations and previous challenges — operationally, strategically and culturally.

  2. 02

    Understanding leadership

Leadership often influences success more than the CV: communication style, decision-making, expectations and management approach. Culture has several perspectives — HR, the hiring manager, the sales team and the realities of the market. None of these perspectives should be considered in isolation.

  3. 03

    Success profile

Beyond career history: what kind of person can genuinely succeed in this environment? We define the factors that drive success — and the areas where risks may arise.

  4. 04

    Direct search & talent mapping

Discreet identification and direct approach of relevant professionals. The focus is on quality rather than reach — including realistic motivation to move and genuine fit.

  5. 05

    Assessment & context

Assessment of commercial capability, leadership fit and risks that a CV and interview alone may not reveal.

  6. 06

    Decision & integration

Support through the final hiring decision and into integration: realistic expectations and clear communication — because the real impact of a hire only becomes visible in day-to-day business.

Why Munich for Germany?

A Commercial Perspective for International Companies

Munich combines enterprise customers, industrial expertise, technology and highly qualified talent. But it is not the right location for every company. A practical perspective on when Munich makes sense for building a German commercial organization.

Perspective · Sales & Leadership

From Capability to Execution

What the 2026 Starnberger See Gespräche reveal about sales and leadership

At the 2026 Starnberger See Gespräche, much of the discussion centred on Germany as a business location, competitiveness, AI and the economic environment. I focused on the questions closest to my work: How does innovation become business? How much focus does sales require? What is AI really changing? And why is not every strong leader right for every stage of a market?

Why a strong salesperson can fail in the wrong company

And how to recognise the risk beforehand

Same capability, different system: many hiring mistakes are not caused by the wrong candidate, but by failing to understand the environment in which that person has to perform.

The cost of a hiring decision

The hidden cost of a bad sales hire

What rarely appears in the calculation

Compensation, recruitment effort and onboarding are the visible costs. What is rarely calculated can be considerably more expensive.

Perspective · Market development

More candidates, less certainty

How sales recruitment is changing

Automated tools can now produce 200 profiles within 48 hours. The challenge is shifting — from finding candidates to judging who is actually right.

Partnership

Accountability does not end with the signature.

A placement is not complete when the contract is signed. What matters is whether the person succeeds in the business.

That is why an important part of my model is built around shared risk.

Replacement assurance

Free replacement in case of an early separation

6months · operational sales roles
12months · leadership roles

Payment upon start

Fee due only when the candidate actually starts

The fee is not invoiced when the employment contract is signed, but only when the candidate actually starts with your company.

Depending on the role, search complexity and mutual expectations, a first assignment can also begin without an initial retainer.

My work is additionally covered by professional indemnity insurance.

Fee

The fee is 27% of the position’s target annual gross compensation — including variable compensation where it is relevant to the role and realistically achievable.

Long-term partnerships are built on trust, transparency and decisions that remain sound over time.

Shared risk and personal accountability are not a claim — they are part of how I work.
